Sykefravær og livsfasepolitikk på arbeidsplassen Falck Nutec : En kvalitativ studie

Sammendrag
Bakgrunn; Arbeid er en viktig helsedeterminant, og det å delta i arbeidslivet er en viktig arena for identitet, sosiale relasjoner og god livskvalitet. Gode psykososiale forhold på arbeidsplassen er av stor betydning for ansattes helse og sykefravær. Sykefraværet i Norge er høyt i forhold til andre land i Europa. Livsfasepolitikk er en strategi eller metode som kan bidra til å redusere sykefraværet.
Problemstilling; Studien ønsker å belyse hvordan arbeidsplassen Falck Nutec oppleves av sykemeldte ansatte, og få kunnskap om hvilke tanker de har om mulige tilrettelegginger i forbindelse med livsfasepolitikk.
Metode; Studiens problemstilling ble undersøkt gjennom fem semistrukturerte dybdeintervjuer av ansatte i bedriften Falck Nutec. Data ble analysert med systematisk tekstkondensering basert på Giorgi´s (1985) fenomenologiske metode, modifisert av Malterud (2011). Karasek og Theorell´s teori om krav-kontroll og Siegrist´s innsats-belønning teori ble brukt som teoretisk rammeverk for studien.
Resultat; De ansatte fortalte om stor stolthet over å arbeide for bedriften, og et miljø med bred kunnskap og kompetanse samt god kollegial støtte. Videre oppfattet informantene at bedriften er preget av høye forventninger og krav til prestasjon. Samtlige oppfattet at det prestasjonsbaserte lønnssystemet i bedriften var krevende, rigid og regelstyrt. Systemet gikk på bekostning av fokus på individet, og informantene følte seg ikke sett og hørt i arbeidshverdagen. Informantene ønsket et fokus på livsfasepolitikk, spesielt ved tilrettelegging for fysisk aktivitet, kompetanseutvikling og risikokartlegging.
Konklusjon; Studiens funn tyder på bedriftens høye krav til prestasjon kan ha ført til en negativ prosess, som har ført til mye opplevd stress og lite mestring i hverdagen. Økte krav kombinert med lav kontroll kan ha hatt en sammenheng med sykefravær. Samtidig har forholdet mellom innsats og belønning vært opplevd som asymmetrisk, hvilket også kan ha vært medvirkende faktor til sykefravær. Økt fokus på forebyggende tilrettelegging for de ansatte i form av fysisk aktivitet, mulighet til kompetanseutvikling og risikokartlegging kan være hensiktsmessig for denne bedriftenBackground; Work is an important determinant of health, and to participate in the workplace is an important arena for identity, social relationships and quality of life. Good psychosocial factors at work are of great importance for the employee’s health and sickness absence. Sick leave in Norway is high compared to other countries in Europe. Life phase policy is a strategy or method that can help to reduce absenteeism.
Thesis question; The study wants to examine how the workplace Falck Nutec is experienced by employees on sick leave, and gain knowledge about what they think of possible facilitation in connection with life phase policy.
Method; The thesis question was examined trough five semi structured depth interviews of employees in the company Falck Nutec. Data was analysed with systematic text condensation based on Giorgi´s (1985) phenomenological method, modified by Malterud (2011). Karasek and Theorell´s theory on demand-control and Siegrist´s theory on effort-reward was used as theoretical framework for the study.
Results; The employees told of great pride in working for the company, and an environment with broad knowledge and expertise as well as good collegial support. Furthermore, informants perceived that the company is characterized by high expectations and standards of achievement. All perceived the performance-based pay system in the company as demanding, rigid and rule-governed. The system went at the expense of focusing on the individual, and the informants did not feel seen and heard in everyday work. Informants wanted a focus on life phase policies, particularly in facilitating for physical activity, competence development and risk assessment.
Conclusion; The findings in the study suggest that the company’s high standards of achievement may have led to a negative process, which has led to a lot of experienced stress and low coping in everyday life. Increased demands combined with low control may have had a relationship with sickness absence. Meanwhile, the relationship between effort and reward has been experienced asymmetric, which also may have been a contributing factor to absenteeism. Increased focus on preventive arrangements for the employees in terms of physical activity, competence development and risk assessment may be appropriate for this company.
