dc.description.abstractDenne masteroppgavens formål er å analysere gevinster og utfordringer for organisasjonen ved implementering av aktivitetsbaserte arbeidsplasser (ABAP). For å lykkes med en implementeringsprosess er man avhengig av å skape en felles forståelse av at endringen er viktig blant ledelsen og de ansatte, man må engasjere og motivere, erkjenne og håndtere motstand, og sørge for at endringen blir forankret i organisasjonens kultur. Grunnet store forskjeller mellom ABAP og de ansattes tidligere arbeidsplasser , knytter det seg ofte utfordringer til denne prosessen som det er betydningsfullt og interessant å belyse. Jeg har derfor valgt å utforske tre ulike organisasjoner som nylig har innført ABAP, med formål om å besvare følgende problemstilling: Analyse av gevinster og utfordringer for organisasjonen ved implementering av aktivitetsbaserte arbeidsplasser. For å besvare problemstillingen har jeg utformet fire forskningsspørsmål med bakgrunn i teori om organisasjonsendringer og implementering, samt tidligere forskning om ABAP. Jeg har fokus på (i) hva driverne er for å endre organisasjonen ved hjelp av ABAP, (ii) hvordan ledere og medarbeidere samarbeider om gjennomføringen av endringsprosessen, (iii) hva motstanden mot endring er og (iv) i hvilken grad ABAP er forankret i organisasjonens kultur. Studien er basert på en kvalitativ metode hvor jeg benytter dybdeintervjuer og observasjoner som empirisk materiale. Resultatet av forskningen min viser at gevinster for organisasjonen er bedre samarbeid og kunnskapsdeling, økt fleksibilitet og bedre kontakt med kollegaer på tvers av avdelinger. Utfordringer knyttet til endringen er å motivere og engasjere ledere og medarbeidere tilstrekkelig i implementeringsprosessen slik at endringen er gjennomførbar og varig. Analysen og diskusjonen viser også at organisasjonene ønsker mer effektiv bruk av plassen, men at det er en utfordring å få de ansatte til å bruke de aktivitetsbaserte arbeidsplassene på riktig måte. Det er observert tendenser til at organisasjonene går tilbake til den gamle måten å jobbe på etter kort tid grunnet mangel på forankring av endringene i kulturen.nb_NO
dc.description.abstractThe purpose of this master thesis is to analyze potential rewards and challenges for organizations which are implementing activity based working (ABW). In order to succeed with such a implementation, the organization is dependent on creating a shared understanding of how change is affecting employees One must engage and motivate, acknowledge and deal with resistance, and ensure that the change becomes a part of the organization's culture. Due to the substantial difference between ABW and the employees’ previous workplaces, the organization must be prepared to deal with big challenges when undergoing this change. These challenges are important to acknowledge and interesting to explore. I have therefore chosen to analyze this process in three different organizations which have recently implemented ABW, aiming to answer the following research question: “An analysis of the rewards and challenges for the organization when implementing activity based working” To answer this, I have defined four research questions based on theory of organizational change and implementation, as well as previous research about ABW. I have focused on (i) the key reasons for why one would choose to change the organization through ABW, (ii) how managers and employees cooperate/collaborate through the change process, (iii) how employees tend to resist to change and (iv) to what extent ABW is established within the organization´s culture. The study is based on a qualitative method where I have used in-depth interviews and observations as empirical material. The results of my research show that the benefits of implementing ABW into the organization are stronger collaboration with colleagues across departments; more sophisticated knowledge sharing; and increased flexibility towards ways of working. Challenges associated with change have shown to be motivating, and are engaging managers and employees in the implementation process, resulting in change becoming feasible and lasting. The analysis and discussion also show that organizations want more efficient use of space, but it is a challenge to get employees to use the activity based working properly. There are observed trends that organizations return to the old way of working shortly after the change due to the lack of anchoring the changes in the culture.nb_NO
