dc.description.abstractCasestudien undersøker problemstillingen ”Hvordan påvirker en endring av styringsverktøy de ansattes motivasjon og arbeidsmiljø?”. Studien setter fokus på ett nytt ERP-system sine effekter på psykososialt arbeidsmiljø og arbeidsmotivasjon på kort sikt. Det psykososiale arbeidsmiljøet og arbeidsmotivasjonen blir undersøkt ved hjelp av ett sett indikatorer fra tre teorikategorier: stressteori, motivasjonsteori og sosiale teorier. Det blir ikke skilt mellom program og prosess, siden formålet er å utvide empirien i dette krysningspunktet mellom organisasjonsteori og informasjonssystemer. Fokuset er på å undersøke hvordan en slik endring påvirker de ansatte, ikke hvorfor de blir påvirket. Det ble gjennomført en kvantitativ spørreundersøkelse til 130 ansatte ”på gulvet” hos en norsk bedrift. Spørreundersøkelser er strukturerte og formaliserte og man får respons fra mange respondenter på noen få spesifikke temaer. Samme spørsmål gir alle respondenter lik påvirkning, og man får resultater som angir det representative. Temaene er svært subjektive og anonymiteten spørreundersøkelse kan gi er derfor velegnet. Undersøkelsen legger til rette for at respondenten skal både avklare årsak-virkning-forhold, og svare på om de har opplevd endringer i deres egen motivasjon og arbeidsmiljø. 100 respondenter svarte, hvilket gir en god svarprosent på 78 %. Systemendringen hadde en del oppstartsproblemer, og mange feil i systemet gjorde overgangen vanskeligere og tidkrevende. Likevel viser undersøkelsen at endringen på kort sikt ikke ga store konsekvenser på motivasjon og arbeidsmiljø, men de konsekvensene som registreres er noe negative. Mest negativ endring finnes i indikatorer som angår systemet og den instrumentelle sosiale støtten, gjennom indikatorene praktisk og teknisk hjelp, og informasjon. Respondentene har fått en noe redusert egenkontroll og forutsigbarhet, og de liker sine arbeidsverktøy vesentlig dårligere enn før. Konfliktnivået økte noe, og flere respondenter forteller om frustrasjon og misnøye med ledelsen gjennom prosjektet. Konklusjonen er at systemendringen, tross den vanskelige starten, ikke ga så negative konsekvenser som antatt. Svarene viste økte krav og redusert kontroll for de ansatte, men et godt sosialt samhold kan ha hjulpet til å opprettholde det psykososiale arbeidsmiljøet og reddet mange fra å miste arbeidsmotivasjonen på kort sikt. This case study investigates the research question "How does a change of management tool affect the employees motivation and work environment?" The study focuses on a new ERP system's effects on the psychosocial work environment and work motivation in short term. The psychosocial work environment and work motivation are examined using a set of indicators from three theoretical categories: stress theory, motivation theory and social theories. There will be no distinction between program and process, since the purpose is to extend the empirical data in this intersection between organizational theory and information systems. The focus is on examining how such a change affects the employees, not why this influence appears. There was conducted a quantitative survey of 130 employees from a Norwegian company. Surveys are structured and formalized, and you get responses from many respondents on a few specific topics. Identical questions affect everybody in the same way, and you get results that indicate their mean. The topics are very subjective and the anonymity of a survey is suitable. The study gives the respondent responsibility of both clarifying the cause-effect relationship, and to say whether they have experienced changes in their motivation and work environment. 100 responses were given, giving a decent response rate of 78 %. The change of system had some initial problems, and many errors in the system made the transition difficult and time consuming. Nevertheless, the study shows that the change in the short term did not result in any major negative consequences for motivation and work environment, but there were some. The most adverse changes were found in indicators that relates to the ERP-system and the instrumental social support, through the indicators practical and technical assistance, and information. The respondents got a slightly reduced control and predictability in their work, and they like their tools significantly poorer than before. The conflict level increased slightly, and several respondents speak of frustration and dissatisfaction with management throughout the project. The conclusion is that the system`s change, despite the difficult start, did not give such negative consequences as expected. The responses showed increased demands and reduced control for the employees, but a good social unity may have helped to maintain the psychosocial work environment and saved many from losing work motivation in the short term.nb_NO
